How We Work
Remote-first, outcome-driven, and endlessly curious.
Remote-first by design
Xephyr has been remote-first since day one. Not remote-friendly — remote by design. Every process, every communication convention, every tool choice is built for a distributed team. We do not have a head office. We have a shared way of working.
Async communication is our default. We use structured written formats for decisions, proposals, and retrospectives — and we reserve synchronous time for things that genuinely require it. This approach means our team can work at their best, wherever they are, without being interrupted every 15 minutes.
We hire for outcome-orientation. We care about the quality of work and the impact it has, not about when someone starts their day or whether they are visible on Slack. We measure in results.
What we value in action
Write before you meet
Most decisions happen in writing. We default to long-form Notion docs over Zoom calls, and we document our reasoning so that anyone can catch up without a meeting.
Deep work is protected
We do not have standing daily standups. Focused time is non-negotiable — we block it, respect it, and build our meeting culture around it.
Feedback is direct and kind
We say what we think, to each other and to clients. Feedback is framed as useful information, not criticism. We expect the same in return.
More than just work
Twice a year, we get together in person. These team retreats are a chance to do the work that is harder remote — long-term planning, hard conversations, creative sprints — and to actually enjoy each other's company outside of a video call. Past retreats have taken us to Lisbon, Edinburgh, and Reykjavik.
Learning is built into how we work. We have a generous learning budget, internal knowledge-sharing sessions every month, and a culture where asking questions is expected and valued. Several members of our team contribute to open-source projects and speak at conferences — we actively encourage it.
